In practice, the calculation is rarely that clean.

Pune has earned its reputation as one of India's most dynamic talent markets, home to a deep pool of engineers, analysts, and technology specialists who have trained at institutions of genuine rigor and cut their teeth at multinational firms. The city's professional infrastructure is real. So, too, are the complexities that surface once a US company moves beyond the initial hiring phase and begins operating a distributed team at scale.

Understanding where costs accumulate—and why they are so often underestimated—is not a reason to avoid Pune. It is, however, an essential precondition for building a team that actually delivers the return on investment a company's leadership expects.

The Salary Line Is Only the Beginning

When US companies benchmark Pune salaries against domestic compensation, they typically account for the direct figure: monthly salary, statutory benefits, and perhaps a rough allowance for employer contributions to India's Provident Fund system. What frequently escapes early-stage planning is the broader ecosystem of costs that accompany any serious hiring effort.

Recruitment itself carries a price. Engaging a reputable local staffing partner—which most US companies without an established Pune presence will need—typically costs between 8 and 15 percent of a candidate's annual salary per hire. For a team of ten professionals, that recruitment overhead alone can represent a meaningful six-figure investment before a single line of code is written or a single deliverable is submitted.

A Framework for Honest Evaluation

Calculating the true total cost of ownership for a Pune-based team requires moving beyond the salary comparison that typically initiates the conversation. A more complete model accounts for the following:

The US companies that extract genuine, sustained value from their Pune teams are not those that treat cost reduction as the primary objective. They are the companies that treat Pune as a strategic talent market—one that offers access to skilled professionals, favorable economics, and a growing ecosystem of technical expertise—while building the operational infrastructure required to realize that potential.

The math, properly done, still favors Pune. But it rewards preparation over optimism, and diligence over assumption. For US companies willing to do the full calculation before they commit, the returns are both real and durable.
